As a mid tier on both UA (falling) and DL (rising) I have to agree with you.

Upgrades: People actually pay for UA's premium product so even without free upgrades it can be difficult with miles or upgrade certs to end up front (plus first seems to go to any type of crew over people using upgrade certs).

Disgruntled employees: DL is definitely improving.

Paying for liquor in the RCC: I was a RCC member but switched to CRC. Why was I paying to pay for beer, internet, etc. They do have decent snack selection in ORD, but ouside of ORD is hit or miss. CRCs so far seem fairly consistent (but no twix )
Plus the RCC staff is generally slightly above a robot. CRC staff has been very friendly and even offer to bring me refills when i'm not even at the bar (SAN). CRC staff politely ask "can I remove this plate". RCC staff usually barely know english.

Dirty planes: sure they might be dirtier on UA, but not like US or NW.

Keep CRC model over RCC. End reciprocity with NW/CO unless flying DL.
Keep DL employees over UA (especially lounge staff!!!).
Put economy plus in DL planes (with UA + DL elites "free" upgrades will be few and far between).

ETA: begin using passenger names in F like UA does. Being referred to as Ms. GJ83 makes me feel like less of a number.
