I agree that it really isn't free in that awards have been paid in some way (the miles have been earned). But the same is true for the "free" travel of airline employees. They have paid for their "free" trip with work for the airline. Your assertion that "they are receiving a free travel benefit" is thus just as invalid (IMHO). And no, Google employees also don't receive a free lunch at work. It's part of their overall compensation. And it's between the airline and the employees what strings may be attached to the travel benefits; it's none of your or my business.
If it is work travel, they should not be subjected to restrictive rules about seat changes. That's the airline's fault.

Free travel not for work is an employee benefit, and they should thank their lucky stars they are on the plane and not ask for anything from a paying customer.
